Why Great Security Starts Long Before the Shift Begins

Catherine Luckhurst, Strategic Resourcing Manager at MATCHUP Recruitment, discussing security workforce planning

By Catherine Luckhurst, Strategic Resourcing Manager at MATCHUP

When people picture security, they picture the officers on the ground. They’re perceived as the visible face of the industry, protecting people, property and assets. What people rarely see is the team working just as hard behind the scenes to make sure the right person is in the right place at exactly the right time.

That's resourcing. And it's a role which often gets noticed when something goes wrong such as, a member of staff calls in sick, a client needs additional cover overnight, an event expands at short notice, or a run of annual leave creates a gap nobody saw coming. Solving those problems quickly, quietly and without fuss is what keeps a security operation running smoothly.

At MATCHUP, I oversee the resourcing of security officers across a wide range of client contracts, working alongside a team of four who each hold responsibility for specific geographic areas or contracts. No two days look the same. One moment we're planning months ahead and the next we're solving an operational problem that can't wait until tomorrow. It's a constant balancing act between people, planning and performance, and honestly, that's what makes it interesting.

Security is a people business, not a rota

The biggest misconception about resourcing is that it's just about filling shifts. It isn't. It's about understanding people.

Every client operates differently and is influenced by their own environments, cultures, and company expectations. Every officer brings different experience, qualifications, and strengths, so “good resourcing” isn't about finding someone; it's about finding the right someone, and that only comes from genuinely knowing your workforce and your clients.

Clear communication sits at the heart of everything we do. I speak with nearly every client I work with daily and not just to fill gaps, but to understand what's coming up, what they're worried about, and where we can add value before a problem exists. When clients bring us in early, we can almost always find the right solution but when they don't, we're reacting instead of planning, and that's when things get harder for all involved.

The summer squeeze

For most people, summer means holidays. For security resourcing, it's our busiest and most demanding period of the year.

Between April to October, annual leave rises across clients and officers at the same time, and whilst many organisations are also managing seasonal events, extra footfall, and shifting operational demands. It's the perfect storm and the earlier we know about it, the better we can prepare for it. Last-minute requests are sometimes unavoidable, but early, honest communication from a client gives us far more room to manoeuvre and takes real pressure off everyone involved, including the officers themselves.

I often describe resourcing as solving a giant puzzle, piece by piece, every single day. There's real satisfaction in finishing a day knowing hundreds of shifts have been covered properly and filled with the right people.

Why a resourcing partner matters more than people think

Even organisations with strong in-house teams face unexpected absences, sudden workload spikes, or urgent operational demands they haven't planned for, and this is where a trusted external resourcing partner earns their keep.

Our clients trust us to understand their business, know exactly the type of person they need, and move quickly the moment circumstances change. In security, where operational gaps simply aren't an option, that fallback is invaluable and MATCHUP act as a safety net which means a crisis for someone else never has to become a crisis for our client.

A career built on curiosity

I've worked in security for more than ten years, starting straight out of college in a sales admin role and working my way into operations because I found the industry genuinely fascinating. It's still a male-dominated industry and being a woman who's built a long career here is something I don't take for granted. My early years were spent on-site with clients, which gave me the grounding in operational reality that shapes how I lead resourcing today.

What's kept me here for a decade is that the learning never stops. Regulations change, clients move into new sectors, technology develops, and every new contract brings something different to solve or explore. Alongside our work with high-net-worth individuals and corporate clients, MATCHUP has also expanded its services into new sectors including aviation, healthcare and specialist environments. Each of these sectors bring their own compliance requirements and ways of doing things.

My advice to anyone starting out in security recruitment or resourcing is simple: be a sponge. Learn licensing requirements inside out, ask questions constantly, and accept that flexibility matters just as much as technical knowledge. This industry runs 24 hours a day, seven days a week, and it will test your adaptability more than almost any other.

The real reward

The part of this job I find most rewarding has nothing to do with rotas or spreadsheets. It's watching an officer we placed on a temporary assignment become a permanent, valued member of a client's team. It's hearing a client go out of their way to praise someone's professionalism. Those moments are the real proof that resourcing is people first.

As MATCHUP continues to grow its presence in new sectors, our people-first approach won't change. Behind every successful security operation are people making hundreds of decisions a day to keep everything moving, quietly and reliably.

Most clients never see that work happening. And honestly, that's exactly how it should be.
